Registered nurses of two ORs in two different hospitals, totally thirty-eight participants, were designed as experimental (n=18) and control(n=20) groups respectively. In this study, intervention of team building was approximately eight months, including: pre-test, teaching problem solving techniques and team process skills, implementing QITs, and post-test. The dependent variables studied and the tools used for measurement respectively were (1) Job Satisfaction (Index of Work Satisfaction) , (2) Organizational Commitment (Organizational Commitment Questionnaire) , and (3) Team Performance (ambulatory surgical patients’ pre-operative preparation completed rate, waiting time, and turnover time) . Data analysis was conducted by the Statistical Analysis System (PC SAS for Windows, version 8.0;SPSS software, version 10.0). Descriptive statistics were used to analyze the data for age, education, operating room working years and marriage status. Generalized Estimating Equations and Multiple Linear Regression were used to detect performance differences between the two groups. Results revealed, after establishing the QITs, the Organizational Commitment score was higher in the experimental group than in the control group (p<.05). The pre-operative preparation completed rate was higher in the experimental group than in the control group (p<.001). Moreover, The turnover time was reduced in the experimental group than in the control group (p<.05). However, there were no significant differences on Job Satisfaction, and the patients’ waiting time. The findings suggest that intervention of QITs may help to improve organizational commitment and team performance of OR nurses.
