The unstructured questionnaire was used to interview seven R&D project teams on Tele-communications and Software Design Companies. This research used on-going R&D project teams rather than laboratory groups. The innovative performance is measured by creativity, productivity and innovation. Conflicts/barrier to team development consist of interpersonal conflict, task conflict, and performance barrier. Both of qualitative and quantitative data were collected. The results of in-depth interviews contribute to the modification of the survey studies and provide insightful information to the tasks and activities that the teams carried out. Quantitative data by using questionnaire survey were included 97 respondents of team leaders and members. Results demonstrated that team development effectiveness showed significant and positive influences on innovative performance of R&D project teams. Interpersonal conflict showed significant and negative impact on innovative performance, while task conflict, performance barrier and team diversity didn’t.
