Summary:碩士 === 玄奘大學 === 教育人力資源與發展學系碩士班 === 95 === The purpose of this study is to inquire the relationships among the elementary principal’s transformative leadership、pater- nalistic leadership and school effectiveness, and want to know if the teachers’ organizational commitment is the mediating variable. By analyzing different background variables between the elemen- tary principal’s leadership type、teachers’ organizational commitment and school effectiveness to know their relationships and expla- natory power. The method of the study is questionnaire study. The total amount includes 419 schools, but the available samples are 351 elementary schools in Taoyuan 、 Hsinchu and Maioli area. The returns-ratio is 83.77%. The collected data were analyzed by descriptive statistic, t-test, one-way ANOVA, multiple stepwise regression analysis. Conclusions were made as followings: 1.As to the prediction of the type of elementary principal’s leadership to the school effectiveness, the transformative leadership is better than the paternalistic leadership. 2.As to the prediction of the type of elementary principal’s leadership to teachers’ organizational commitment, the trans- formative leadership is better than the paternalistic leadership. 3.The teachers’ organizational commitment is the mediating vari- able of the principal’s transformative leadership and school effectiveness. 4.The teachers’ organizational commitment is the mediating variable of the principal’s paternalistic leadership and school effectiveness. Based on the results of the research, some suggestions for school administration leadership and future study proposed.
