Summary:碩士 === 長庚大學 === 醫務管理學研究所 === 97 === The purposes of this study were to understand the relationship among knowledge sharing, job satisfaction, job performance and organizational citizenship behavior in the hospital based on the three dimensions of social capital theory. The research was taken in three metropolitan hospitals for nursing staffs. This research had analyzed 504 effective questionnaires and had used PLS methods to validate the general structure of the research. The result shows: structural dimension of social capital had obvious influence on the knowledge sharing; cognitive dimension and relational dimension of social capital had obvious influence on the job satisfaction; job satisfaction had obvious influence on the job performance and the organizational citizenship behavior; knowledge sharing had obvious influence on the job performance and the organizational citizenship behavior. The conclusion shows that hospitals can increase knowledge sharing and job satisfaction in social capital theory perspective to improve nursing staffs’ performance. Based on the findings, this paper would discuss implications for result, practice, and future research.
