And to analyze the difference of job stress, organizational justice and work morale among different backgrounds of employees, and to study the relationships of these variables. First, based on an extensive review of the literature, 38-items questionnaire was developed. Second, item analysis, validity, and reliability analysis were carried out, and then the remained 38-items questionnaire was administered. Then, data was analyzed. Finally, the conclusion and suggestion was presented. The research samples were employees from a photoelectric company in Southern Taiwan Science Park. This study distributed 470 self-administered questionnaires based on convenient sampling. After invalid responses were eliminated, the valid questionnaires were 439, and valid response rate is 93.94%. As follows, the major findings of this study revealed: 1. Gender, age, educational background, marital statu, job position and seniority of employees showed significant differences on job stress. Age, educational background, marital statu, job position and seniority of employees showed significant differences on organizational justice. Age, educational background, marital statu, job position and seniority of employees showed significant differences on work morale. 2. Job stress are negatively associated with work morale.;Job stress are negatively associated with organizational justice.;A significant positive correlation was identified between organizational justice and work morale. 3. Job stress and organizational justice could predict work morale. Among which “distributive justice”had the best power to predict. 4. Procedural justice, distributional justice and interactional justice served as an intervening variable, partially mediated the relationship between job stress and work morale. Organizational justicehad had complete mediation effect on the relationship between job stress and work morale. Finally, according to the result of the research, suggestions of this study and the following researcher were provided related references.
