Each group was required to interview Air Force enlistees who were being considered for certain Jobs. Before the study, one-half of the interviewers in each group were trained with cognitive feedback (statistical relations relevant to their decisions and a criterion of interest). The primary hypothesis was that interviewers who were shown (a) how they weighted information in past decisions and, (b) the optimal way to weight available information, would improve both their reliability and validity in subsequent judgments when selecting personnel. Each group interviewed applicants for approximately 8 months (over 2,200 interviews for all 12 interviewers). At the completion of the eight month period, all interviewers also completed a paper-people rating task. Data were analyzed within a Lens Model framework to determine if feedback improved the Judgments of trained interviewers compared with controls. Results indicated no differences between experimental and control interviewers. However, cross-validation of empirical validity equations indicated experimental interviewers could have reduced losses on the criterion had they used the feedback provided.
