Abstract
This thesis has three research purposes. The first purpose is to analyze the theory of principal transformational leadership, transactional leadership, and teachers'''' collegiality, and the relative researches. The second one is to understand recent situations, differences, and relationship of principal transformational leadership, transactional leadership and teachers'''' collegiality, and to forecast every variables to collegiality among elementary schools in the middle area of Taiwan province. Finally, according to the relative literature and main conclusions of this study, the researcher offers some suggestions for improving the principal leadership and teachers'''' collegiality.
The research method adopted in this study is the survey method with a questionnaire. The survey instrument is entitled in "Questionnaire to survey elementary school principal transformational leadership, transactional leadership, and teachers'''' collegiality," and the reliability and validity of this tool is excellent. The sample of 700 teachers was stratified random sampling from 824 schools in the middle area of Taiwan province. Finally, there were 601valid responses from the survey of the target teachers, and the data was analyzed through the method of descriptive and inferential statistics, including mean and standard deviation, ANOVA, Scheffe'''' method, Pearson''''s product-moment correlation, and multiple regression.
The main findings of this study are as follows:
1.The principal leadership in elementary school of the middle area of Taiwan province can conform to transformational leadership and transactional leadership.
2.The teachers in elementary school of the middle area of Taiwan province usually have collegiality behaviors.
3.Male principal''''s leadership is more conformable to transformational leadership, and miniature''''s school principals are more conformable to transformational leadership and transactional leadership in the meanwhile.
4.Teachers'''' collegiality differs because of the teachers'''' sex, qualification, position, school''''s scale, and location.
5.There is a positive relationship among principal transformational leadership, transactional leadership and teachers'''' collegiality.
6.In regression forecast of teachers'''' background variables, school and principal background variables, and principal''''s transformational leadership, transactional leadership to teachers'''' collegiality, especially the variable of "inspirational motivation" has the biggest predictability.
According to the analysis of the relative literature and the main conclusions, the researcher proposes some suggestions. The suggestions are made as follows:
1.Suggestions for educational authorities:
(1) To enhance the principal''''s transformational leadership, transactional leadership knowledge and skills.
(2) To establish teacher''''s instructional resource center.
(3) Universities and teacher colleges should strengthen future teacher''''s collegiality ability.
2.Suggestions for elementary school''''s principals:
(1) The leadership of principal should emphasize "inspirational motivation", to facilitate teachers'''' collegiality.
(2) Female principal should augment transformational leadership.
(3) Middle and large-scale schools'''' principals should often communicate with teachers, to increase the opportunity of interflow.
3.Suggestions for elementary school''''s teachers:
(1) Teacher colleagues should strengthen sharing each other''''s instructional resources and use collective teaching.
(2) Teachers should participate every kind of school activities positively.
4.Suggestions for the future studies:
(1) In teachers'''' collegiality, researchers could survey other areas, and search for other collegiality dimensions.
(2) In principal''''s transformational leadership, transactional leadership, researchers could search for a middle or large-scale school, and adopt case study research method.
(3) In research variables, future researchers could add other environment variables or student academic achievements to establish more complete model.
