Summary:碩士 === 中國文化大學 === 兒童福利研究所 === 88 === The study try to build the organizational performance index of kindergartens and investigate the inter-relational relations among the variables, such as kindergarten directors'' leadership styles, organizational climate in kindergartens, kindergarten teachers'' organizational commitments and organizational performance of kindergartens. The mother group of the study was mainly selected from directors and teachers of legal kindergartens in Taipei. By using the on-purpose sampling method, there were 50 directors and 156 teachers obtained in this study. The five major questionnaires utilized include the self-information, Leader Behavior Description Questionnaire, Organizational Climate Description Questionnaire, Organizational Commitment Questionnaire and Organizational Performance Evaluation Questionnaire. The data was collected and statistical analysis results were as follow: 1. Different characters of kindergartens would reveal significant different due to the organizational identification and the total organizational commitment in organizational commitment. 2. Different extents of kindergartens would reveal significant different due to the work aspiration, the continuity tendency and the total organizational commitment in organizational commitment. Among the total, the teachers'' work aspiration under 3 classes and 4-6 classes are stronger than above 11 classes. 3. Kindergartens establish in different time would reveal significant different due to the professional ability in organizational performance. Among the total, kindergartens establish less than 5 year''s think highly of the professional ability than ones in 6-10 years do. 4. The organizational climate would reveal significant different depending on the teachers'' higher duty. 5. Teachers who get different salary would reveal significant different due to the work aspiration in organizational commitment. 6. Teachers of different past services would reveal significant different due to the continuity tendency in organizational commitment. 7. There are positive significant correlation within kindergarten directors'' leadership styles, organizational climate in kindergartens and kindergarten teachers'' organizational commitments. 8. There are significant causation within kindergarten directors'' leadership styles, organizational climate in kindergartens and kindergarten teachers'' organizational commitments. According to the result of the research, suggestions were made for future research.
