The reason to explore these factors is to apply the learned knowledge, skill and attitude for the work situation effectively; to develop the function and investment of training courses. To reach the purpose, the methods of theory analysis, questionnaire investigation, random sampling interview, and observation were used. First of all, explore the principles of training courses design and the characters of the adult learners as well as the theory and related practical researches of transfer of training in the method of theory analysis. Second, Through item analysis and factors analysis, the previous questionnaire was organized to be this formal questionnaire. Two benchmarking life insurance companies are chosen, whose agents in Kaohsiung city are the objectives of this research. 1435 questionnaires were given out, and 501 of them were answered. The answering rate reached 34.91﹪. The last, a random sampling interview was taken to make up the shortage of the questionnaire investigation. The objectives of the interview are the managers, agents, and training employees. More over, join the training courses. The conclusions are as followings: 1.The demography influences the achievement motive, the degree of the course satisfaction and the social relation in workforce. 2.The principles of course design emphasize on the learners and the practical courses as well as the teaching environment and teaching technique. 3.There is the significant positive relation among achievement motives, the locus of control, the degree of course satisfaction, the social relation in workforce, learning effect and the transfer of training. Moreover, the opportunities and lucks of practicing, the reaction and intention of the customers, the evaluation for the agents and management of the accidents also influence the transfer of training. 4.The foreign and local life insurance companies own the high transfer of training, but the locus of control and the social relation in workforce have the significant difference. According to the conclusions, the study proposes the suggestions for the life insurance business, the two benchmarking life insurance companies and the future research. These can be as a reference when the companies involve in the transfer of training. The suggestions are as followings: 1.For the life insurance business a.In management: the sales system of stressing welfare, the training system of investing in human resource, and the corporate culture of respect and open. b.In training: Adopt the diverse and cooperative system; emphasize on the arrangement of teaching situation and the learning characters of learners; reflect the strength and weakness of the curriculums all the time. c.In enrollment: Set up the standards of employee selection and make the profession image of life insurance. d.Stress the importance of training transfer: Focus on the atmosphere of work environment, corporation system, and the salesmen’s psychology situation. 2.For the two benchmarking life insurance companies a.Enforce the spirit of mentor system. b.Cultivate the employees with self-directed learning ability. c.Stress on the internet learning. 3.For the future research a.In research method: Research the deeper psychology of subjects with qualitative research method. b.In the evaluation of training transfer: Consider the opinions of managers and the performance of employees. c.In the model of the transfer process: Could the model be used in the beginning or mid-term of learning project design?
