Summary:碩士 === 國防管理學院 === 資源管理研究所 === 90 === The main purpose of this study is to explore the ideal and high quality perception and satisfaction on QWL (Quality of Working Life) priority of core construct to ROC commissions’ officer between two downsizing program, furthermore, research the relationship among demographic variables, organizational characterization, perception and satisfaction of core QWL construct, and the relationship between satisfaction of QWL and QWL performance, then the relationship between QWL performance and turnover, meantime, explore the effects of QWL performance on turnover were moderated by visibility and reward contingency. Empirical research to 785 valid questionnaires of officers, reliability and construct validity, which including convergent and discriminative validity, was good. Analysis results indicated the most concerned and dissatisfaction of QWL was promotion; and the most satisfaction of QWL was colleague cooperation, meantime, the higher military education, the older, married, higher rank, officers’ duty time from 8 A.M. to 5 P.M. and unit direct under the MND(the Ministry of National Defense)have higher satisfaction of QWL, and the degree of women satisfaction to salary and family influence was higher than men. According to regression analysis, the significant relation among degree of QWL satisfaction to job content, family influence and QWL performance(including job satisfaction, organizational commitment and job involvement), and the significant negative relation between QWL performance(including job satisfaction and organizational commitment)and turnover. Furthermore, visibility was a pure-moderator of the relation between job involvement and turnover. Specially statement, because the interaction of visibility,SLOW DOWN the relation among job satisfaction, organizational commitment and turnover. The managements should take this opportunity, one for commissioned officers satisfied, that do his best to operational readiness and training tasks, another for retired officers have the capability to developing personal career on society.To create the triple-win benefits of personal officer, military organization and society. Furthermore, I like to provide future research relative directions.
