The purpose of this research was to investigate the relationships among the locus of control,the characteristics of the job and the work stress of the elementary teachers concurrently holding administrative posts. The main purposes were as follows:
1. To understand the present condition of their work stress
2. To understand the differences of their work stress among their different backgrounds, their locus of control, the characteristics of their jobs
3. To understand the relationship between the locus of control, the characteristics of the job and their work stress
4. To understand the interaction effect between their different backgrounds, locus of control and their work stress
5. To understand the prediction effect of the work stress from their different backgrounds, locus of control and job characteristics
6.To provide available suggestions for the educational administration authority
In order to achieve its purposes, this research had methodologically adopted document analysis and questionnaire survey. The subjects were public elementary teachers concurrently holding administrative posts in both Tainan City and Tainan County. The valid samples were 449. The instrument was 「The Questionnaire of the Working Environment of the Elementary Teachers Concurrently Holding Administrative Posts .」 The statistic methods was: T-test, One-Way ANOVA, Pearson product-moment correlation, Two-Way ANOVA and stepwise regression.
The conclusions were as follows:
1. The teachers who concurrently hold administrative posts experienced differently in their work stress due to the differences between their sexes, education backgrounds, the sizes of their schools and the administrative posts they hold instead of how long they serve as administrative staff. When talking about work stress, they feel it moderately.
2. There was a negative relationship between their locus of control and their work stress. The skill variety and cooperation of the job correlated positively with their work stress. The rest like autonomy, identity, significance of the job, feedback from the job itself and feedback from agents correlated negatively with theirs work stress partly or wholly.
3. Autonomy of the job, motivating potential and locus of control were the three best effects to predict the work stress of the teachers concurrently holding administrative posts.
Based on the condusions above, this research offered the following suggestions:
1.To the education administration authority
(1)Increase the number of staff
(2) Establish the system of certification of the school administrative staff; enhance their professional knowledge and ability
(3)Give adequate time for preparation when assigning jobs
(4)Reduce unnecessary come-and-go and submission of results of documents
(5)Increase the study program about mental health
(6)Hold relative workshop or activities for the school administrative staff
2. To the school administation authority
(1)Know the subordinates well enough to assign them jobs that are commensurate with their abilities
(2)Delegate to the subordinates totally
(3)The work of administration should be distributed by turns
(4)More encouragement, less reproach
(5)Build a mutually trust and open channel of communication
3. To the teachers concurrently holding administrative posts
(1)Establish a nice relationship with your colleagues
(2)Set up a communication system between the offices
(3)Relax and let go your work stress by arranging some leisure activities
(4)Manage your emotions well; make some improvement over your locus of control
