Abstract
This thesis will comprehend the structure of elementary schools’ organizational culture which helps the principals recognize self-superiority culture of schools’ developing characters and acquire the achievement in the schools’ remarkable expressions. Due to the considerable elements, this thesis adopts the qualitative methodology and takes Baile elementary school as an example for case study in my paper. The researcher participates in the schools’ conservation by himself and then semi-structured interviews in order to collect more data on analysis of Baile elementary school’s document.
The researcher points out four elements about Baile elementary school’s organizational culture.
1. Artifacts: Baile elementary school’s history background, task statements, hero’s anecdotes, legends, prize system, activities, ceremonies, and so on.
2. Perspectives: the member interaction patterns, leader’s behaviors, tradition, rules, the decision method, members’ conflicts, dilemma awareness of schools’ competition, and so on.
3. Values: the organizational members learning spirit, profession, characters or developing goals of the school, members’ creative attitudes, work ambition, successful philosophy, and so on.
4. Assumptions: The deepest assumption will affect the whole common behavior recognition. If the teachers didn’t take their work seriously, their students will keep away their teacher.
The main discovery in this thesis:
1. The schools’ artifacts can know the members’ recognition rules and values in schools’ organizational nets.
2. The analysis of the common perspectives can know the organizational rules, cogitation, and behaviors’ patterns.
3. The analyses of members’ value structures help us clear the center awareness of action and thought.
4. The basic assumptions are the long-term development experience and general agenda. According to the deeply assumption, the principals can solve the difficulties and different situation in their school’s administration and can afford the simple explain and action in Baile elementary school.
5. The researcher discovers that the family’s organizational culture is the remarkable pattern in Baile elementary school. The principal is like to the head of family, the center of power, and the leader of relationship and subjective consciousness.
The strong goal concepts support the elementary schools’ organization culture in three elements. First, teachers take teaching seriously. Second, the school develops the characters in English teaching. Third, students don’t leave the own school sections to go to other schools. Those members interaction models include the following elements. The informal communication is better than the public communication. If the teacher’s professions conform to the developing characters, those teachers will become the main members in Baile elementary school, but others will become the sequence members. All members can express the absolute creative attitudes, and can gain the sincerely encouragement and self-achievement. If personal benefits conflicts happen between the members, they can solve the dilemma quickly.
In the model of the intuition though, Baile elementary school trends to some small team-teaching groups, but the whole team-teaching group didn’t cooperate well. Most important of all, all members enthusiastic to learn knowledge and share what they learn in their team-teaching groups. As I can say, all members make the best to come true their dream in their teaching.
Thesis awareness:
1. Baile elementary school should own stronger organizational culture that attaches to the superior achievements and characters.
2. The leadership of the principal is the main adequate element but not necessary element.
3. Baile elementary school lacks the ceremony that can pass on many years and totem that can strong the organizational culture awareness.
Suggestions for Baile elementary school:
1. The school should emphasize on the roles of speaking stories and holds activities. At the same time, the school should build the informal organizational communication and plan to hold some activities providing the whole members. By the way, the story context can collect culture common awareness.
2. The principal should emphasize the organizational culture values. The researcher considers that the principal can observe the school’s physics environments and members’ behaviors. The researcher suggests that the members can print the future chart of school culture through members’ talking records and guide the beneficial organizational culture to gain culture identification.
