Summary:碩士 === 臺中師範學院 === 國民教育研究所 === 93 === The purpose of this study was to investigate the current situation of organizational structure in elementary school and teachers’ strategies of coping with conflict, as well as the correlation between them. For approaching the above purposes, this study was taken elementary schools in Taichung county as population, and surveyed through questionnaire investigation. Once “The Questionnaire of Organizational Structure and Teachers’ Strategies of Coping with Conflict in Elementary School” was developed, a total of 738 copies were handed out and 637 copies were returned, which included 16 invalid copies. Thus the total effective copies were 621, and the returned ratio is 84%. After analyzing the data by statistical methods of mean, standard deviation, t test, one-way ANOVA and canonical correlation, the results of this study were as follows: 1. The characteristics of elementary school in operating are mid-high formalization, specialization, medium tradition and centralization. 2. The strategies of coping with conflict that elementary teachers used to take are compromising and cooperating styles, meanwhile competing style is rarely taken. 3. The organizational structure of elementary school is differed from school areas, sizes and age. 4. The strategies of coping with conflict are differed from gender, seniority, position, age and educational background. 5. The more formalized a school is, the more frequently that teachers take compromising and cooperating strategies, and the less frequently that teachers take avoiding strategy when facing conflict. According to the above conclusion, the suggestions for educators and following relevant researches are given as follows: I. Suggestions for educators 1. Developing liberal, accepted and creative styles of leadership. 2. Conflict management curriculum should be designed particularly for specific groups, such as for female, young and junior teachers. 3. Arranging teachers for administrative position properly and with turns. 4. Pay much attention to the importance of school size, for its great influence on school development. 5. Keep maintaining the characteristic of formalization in organizational structure. II. Suggestions for following relevant researches 1. Expanding the varieties or the population of researching target. 2. Expanding the abundance of researching content, such as to explore the process of conflict management for teachers and its influence on organizational structure in elementary schools. 3. Open-structured questionnaire survey, interviewing or documental investigation can be used in advance for gathering all the possible styles of coping with conflict as well as the organizational structure in elementary school.
