Summary:碩士 === 國立花蓮教育大學 === 國民教育研究所 === 94 === Abstract The goal of the research is to discuss the seed teacher’s selection, character, duty, school guidance situation, and the professional progress of themselves. Providing the seed teacher to improve their teaching and guidance and being the references of the educational administrations to constitute the policy. To achieve that goal, this research constructs the seed teacher' s guidance theory, content, and development from related documents and using it to compile the interview outline of Hualien seed teacher' s school guidance. This research discusses the problem from three levels which aimed at the educational front office, executants, and the guidanced schools, by cross checking from the related documents, word files, observation records, and research diaries, to know the selection, character and duty of the seed teachers and to analyze their guidance process and professional development. We got three conclusions by this research: 1. Hualien seed teachers play multiple characters and also under multiple pressures. In assignment execution, there' s differences between the expected aspect and the true aspect. 2. There are 7 effects of Hualien seed teacher' s school guidance: a. Communicating policies and responding situation now. b. Sorting the contents and spirits of curriculum reform. c. Solving the teaching and administrative problems. d. Activating the teaching and thoughts of the teachers. e. Inspiring the teaching motivation of the teachers. f. Helping to reform the guidance team. g. Finding the problems of school organization culture and teacher's professional development. There are four limits of Hualien seed teacher' s school guidance such as the long terrain, lack of time and people, and not professional enough. 3. The professional development of Hualien seed teacher has multiple types and be effected by personal and environmental factors. We should proceed the professional development from five aspects as followed: the information technology, organization plan, knowledge management, inter-person communication and foreign language ability. According to the research conclusion, I made some suggestions as followed: 1. The suggestions to the seed teachers: a. Keeping the professional developments under the systematic arrangement. b. New wine must be put into new skins: using new skills to implement new thoughts. 2. The suggestions to the educational administrations: a. Implementing the policies by considering the necessity of extension. b. Implementing the policies by considering the differences between the city and the country. c. Implementing the policies by considering the pressure of the professionals and the supply of the administrative support is balanced or not. d. Revising the educational laws and putting Compulsory Education Advisory Group into law system to position it clearly and legally. 3. The suggestions to the future research: a. Discussing the effects come after the guidance teachers have the rights of decision, assessment and evaluation. b. Discussing how to connect the curriculum implement of the curriculum supervisor and how to transmit their experiences, and the changes of the administrative supervisor’s character and duty. c. Aiming at 25 counties or the typical county to discuss deeply about the implement and effects of the peer supervision of Compulsory Education Advisory Group.
