This multilevel study of 358 R&D engineers, 41 HR managers and 41 R&D managers, from 41 companies tries to demonstrate that both individual- and organization-level factors would significantly associate with individual absorptive capacity and organizational absorptive capacity: human capital explained within-company variance, and HRM practice explained between company variance. Furthermore, the relationship between organizational absorptive capacity and new product development is verified. The results of this empirical research indicate: First, a person’s experience (human capital) would affect his/her individual absorptive capacity. Second, HRM practices would affect both individual absorptive capacity and organizational absorptive capacity. Third, potential absorptive capacity and realized absorptive capacity’ predicting ability of new product performance is not as strong as we expected.
