Many researchers have explored the importance of the layers of culture and change management in order to build up the shared values of the organizations. In the previous researches, culture was not only the explanation of organization performance, but also proved that culture is the important element on leading the company change effectively. A thorough study of how to process a successful organizational cultural transformation and what are the key elements of organizational change that people are really concerned are the main purpose of this study. This study is an ethnography qualitative research that conducted in the past twenty-three months by researcher’s daily participant observations. Data sources are one-on-one interviews, company achieves, internal reports, meeting minutes, and email discussion. Findings from this research are people need the motivations, respects and safety for processing the change. Leaders play key role on leading the change by building up the shared value and discovering the solutions for problems. Eventually, change management could lead the company work in excellence.
