Summary:碩士 === 國立臺南大學 === 教育經營與管理研究所碩士班 === 97 ===  In terms of the research about enterprise organization, it finds the three important factors, leader-member exchange relationship, psychological contracts and role conflicts, are the ones which affect members on supervisor trust and commitment. Then, is it the same as existing in school adminstrative system? What are the reasons for adminstrative teachers decide their willingness to retain? The relationship between adminstraive teachers and supervisors will be changed by the mediators of role conflicts and psychological contracts? Based on the ones, the researcher expects the model of the research to discuss the influence through psychological contracts and role conflict among leader-member exchange relationship, supervisor trust, and supervisor commitment. The study applies proportional random sampling, sampling 510 administrative teachers in Taiwan to conduct the questionnaire survey. The total of effective questionnaires is 419. Applying Structural Equation Modeling (SEM) to analyze the path of the potential variables, the study finds out that the leader-member exchange relationship has significantly positive influence on psychological contracts, supervisor trust, and supervisor commitment, significantly negative influence on role conflict; in addition, psychological contracts has significantly positive influence on supervisor trust; role conflict has significantly negative influence on supervisor trust; but both of them have no significant influence on supervisor commitment; at last, supervisor trust has significantly positive influence on supervisor commitment. Besides, leader-member exchange relationship has influence on supervisor trust through psychological contracts and role conflict, and also has influence on supervisor commitment only through supervisor trust. According to the research results, the study proposes conclusion, contribution, and suggestions for further research.
