When hospital employees are more satisfied with their career and devote more dedication to their tasks, the quality of medical service also increases. The subjects of this research are not restricted to a particular group of medical staffs but targeted to all staffs within one hospital. The purpose of this research is to investigate how the differences in employees' personal backgrounds can cause variation in employees' locus of control, perception of organizational justice and organizational commitment, and ultimately, satisfaction towards their roles within the medical organization. Through understanding the correlation between these dimensions and how they affect job satisfaction, this report delivers advices to managerial level on what improvements can be effectively made in the existing human resources management system. This research uses structured questionnaire. Questionnaires were posted to responsible representatives in each department through mail and then reached all of the hospital staffs. A total of 426 questionnaires were issued and the response rate was 80%, 341 completed questionnaires were returned. SPSS 17.0 was then used to analyze the collected data. This research finds that in general, the subjects had scored a medium-high average of 3.20 to 3.72 in their view of the hospital’s organizational justice and organizational commitment, and job satisfaction. However, there are other topics in the questionnaires where participants had a relatively low score, which indicates that further improvements can be made by both the employees and human resources management system. By grouping the participants according to their respective departments and examining each department individually, the scores are below par for most of the dimensions; but one can still identify the subtle differences between departments when examining across the departments in the same dimension. A correlation study also shows that locus of control has an inverse relationship with organizational justice and commitment, and job satisfaction. On the other hand, organizational justice and commitment, and job satisfaction shows a direct relationship with each other. Taking the results further with a regression analysis and controlling subjects' gender, age and work experience, it is found that employees' satisfaction can be predicted from and influenced by their locus of control, and perception of organizational justice and commitment.
