Based on the management by objectives and achievements appraisal, employees gain the chance to promote their position or rewards. In Taiwan, the hospital is a organizational institution which needs to accept the competition with other hospitals and stress of operating costing. Nursing group is the biggest group in the hospital. Whether nurses can provide a good care to patients or not could influence the performance of hospitals. Therefore, the aims of the study was to understand the situations of organizational communication in the nursing department, the job satisfaction, the situation of nursing performance, and the factors influencing communication between nursing staffs. This study was cross-sectional research design. A convenience sampling was used in a medical center located in southern Taiwan. Four questionnaire such as demographic information, satisfaction of communication scale, job satisfaction scale and organizational performance were distributed to 300 nurses. The results showed nurses had high communication satisfaction (Mean=73.73, SD=10.010)、job satisfaction (Mean=98.32, SD=15.46), and organizational performance (Mean=28.22, SD=4.75). Moreover, Gender and educational level were the factors to influence communication satisfaction (t=-3.147, p<.05) amd job satisfaction (t=-2.539, p<.05)。The results revealed that female nurses had more satisfaction in communication and job than male nurses. Different educational level could influence satisfaction of communication (F=5.530, p<.01), job satisfaction(F=3.041, p<.05)and organizational performance (F=3.064, p<.05). the results revealed that higher educational level have more satisfaction in communication, job and organizational performance. The result of research exhibited that to improve the satisfaction of the organization communication would influence directly and positively on promoting staff''s work satisfaction and organization achievements. And the sufficient and effective communication will enhance the job goal, the job motivation, the expectation of demands and the centripetal force among members. The result of research approved that communication satisfaction is important enhancement which promotes staff''s work satisfaction and organization achievements, and then promotes organization management achievements。
