These problems have caused the losses of manpower in Air Force further to affect our national air-defense. Therefore, this study focused on the Air Force pilots who are protecting of our national airspace. The purpose of this study is to investigate if the work-family conflict, achievement motivation and career motivation of the air force pilots would influence their subjective career success (i.e. career satisfaction). Furthermore, this study also discusses about whether the pilots’ individual career motivation would mediate the relationship between achievement motivation, work-family conflict, and even his/her subjective career success. Based on the results of this study, it is expected that the national army could develop a well-designed recruitment incentives as well as talent-retained policy in order to recruit and retain excellent pilots, increase future recruitment effectiveness, and provide a basis for policy amendment in the future. Besides, it is hoped that the results and recommendations of this study could help the Air Force pilots gain more insights about their own career development. This study used to questionnaire survey to collect data from Air Force pilots. A total of 229 valid responses were collected. The results are as follows: 1.Air Force pilots’ achievement motivation has a significant positive effect on subjective career success. 2.Air Force pilots’ career motivation has a significant positive effect on achievement motivation. 3.Air Force pilots’ work-family conflict has a significant negative effect on career motivation. 4.Air Force pilots’ career motivation has a significant positive effect on subjective career success. 5.Air Force pilots’ career motivation has a mediating effect on the relationship between achievement motivation and subjective career success.
