Most of the existing studies interpreted the concept of organizational loyalty from the perspectives of organizational commitment and organizational citizenship behavior (OCB), respectively, without considering either the occupational distinctiveness of preschool teaching or a more comprehensive way to measure “organizational loyalty”. As a result, this paper compiled 36 survey questions based on a literature review, taking into consideration the occupational distinctiveness of preschool teaching. After conducting a stratified random sampling of preschool teachers in proportion to the number of kindergartens in Taiwan’s four regions, totally 746 valid samples were collected. In the analysis stage, the measured variables were first classified through an exploratory factor analysis. And a confirmatory factor analysis (CFA) was conducted besides a goodness-of-fit test of competing models to select the most suitable, parsimonious model. The chosen model was then verified for reliability/validity in terms of individual item reliability, composite reliability, convergent validity and discriminant validity. Also, “job burnout” was discussed as part of the construct validity test to ensure the organizational loyalty scale proposed by this paper is satisfyingly reliable and valid. According to analyses in this paper, the “Preschool Teachers’ Organizational Loyalty Scale in Taiwan” is a multi-dimensional model with five dimensions, namely “affective commitment”, “continuance commitment”, “devotion/hardworking”, “assertiveness” and “conformity/sacrifice”. The test result shows that the oblique 5-factor model and second-order model are the most parsimonious ones for Preschool Teachers’ Organizational Loyalty Scale in Taiwan. Besides the high organizational loyalty preschool teachers displayed in almost all the evaluations, the finding that “job burnout” (as part of the construct validity test) has a negative influence on organizational loyalty has substantiated the hypothesis as well as the theory, indicating a satisfying construct validity of the afore-mentioned scale. Meanwhile, this paper attributes the difference in organizational loyalty among preschool teachers from different backgrounds in part to the intervening factor of job burnout.
