Hence, an organization’s investment and varied activities concerned with the development of human resources were increasing. However, if the knowledge or skills acquired from training were not used on their jobs, training investments are not only result in waste and the loss of the resource. Thus, training transfer is important to be studied in terms of individual characteristics, training design, and working environment, This would assist the organization to obtain value of the investments and the effectiveness of the training program. It would also support the corporate in decision-making as well as understanding the required factors of the training program and the training evaluation. This thesis would gain insight into three factors on training transfer, including individual characteristics, training design and working environment, then conduct the personnel and the network surveys, on the employees of the manufacturing industry with a total of 269 effective questionnaires. Using the structural equation modeling, this thesis would establish a theoretical model and discuss how the individual characteristics, training design and working environment affect the effectiveness of the educational training transfer. The results indicated that individual characteristics, training design and working environment were positively and significantly related to the educational training transfer, while the working environment has the largest effect. Finally, this thesis has suggested that corporate should take design and working environment into consideration to enhance their training transfer and made some recommendations and future research directions as references to the academic study and practical field.
