Summary:碩士 === 國立屏東教育大學 === 教育行政研究所 === 99 === Abstract This study aims to investigate the current conditions of teachers’ professionalism, organizational commitment, organizational learning and organizational effectiveness in the elementary schools of Pingtung County. The researcher also studies how each variable affects teachers’ professionalism, organizational commitment, organizational learning and organizational effectiveness, and researches for the correlation among them. The research findings will be provided to administrative organizations of education for the reference of promoting teachers’ professionalism, organizational commitment, organizational learning and organizational effectiveness. The survey methods are literature review and questionnaire. On the aspect of questionnaire, the objectives are selected by lamination random sampling from the qualified teachers of the public elementary schools in Pingtung County. 500 copies of questionnaires are distributed in total. 476 copies of them are collected at the rate of affective recollection of 95.2%. All data is analyzed and the results are as follows: In the elementary schools of Pingtung County, teachers’ professionalism has positive influence on organizational learning. In the elementary schools of Pingtung County, teachers’ professionalism has positive influence on organizational effectiveness. In the elementary schools of Pingtung County, teachers’ organizational learning has positive influence on organizational effectiveness. In the elementary schools of Pingtung County, teachers’ organizational commitment has positive influence on organizational learning. In the elementary schools of Pingtung County, teachers’ organizational commitment has positive influence on organizational effectiveness. According to the results of the study, following suggestions are proposed: Teachers ought to enhance personal professional knowledge through attending seminars and further study. Consequently, teachers’ teaching skills and professional knowledge will be promoted. Schools ought to encourage teachers to seek professional development. By the way of taking training of evaluation research and development, teachers can develop their professional ability of innovating teaching. Schools can promote organization effectiveness through developing teaching equipments and professional service attitude. Schools ought to provide diverse ways of innovation management in order to advance organization members to execute schools’ innovative conduct. Mutual application of exploring learning and making use of learning would be constructive for organization effectiveness.
