Organization commitment includes attitudinal commitment and exchange commitment; however, which one is greatly influenced by QWL still needs to be clarified. In addition, QWL consists of various dimensions. With elementary school teachers as subjects, this study adopts six dimensions, independent teaching, administrative operation, social relationship, working environment, further study and salary welfare, to explore the relationship between these six dimensions and teachers’ attitudinal commitment and exchange commitment. The findings of this study help leaders of school organization to have a correct understanding of the dimensions of QWL that influence teachers’ attitudinal commitment and exchange commitment. The population of this study is teachers from the 211 public elementary schools in Tainan. Proportional sampling and purposive sampling methods are used to conduct a questionnaire survey. Of a total of 600 questionnaires, 567 were valid. The reliability and validity of this study were analyzed through SPSS and LISREL software. Structural equation modeling (SEM) was applied to explore the relationship between the six dimensions of quality of teacher work life and attitudinal commitment and exchange commitment. The findings of this study reveal that the six dimensions of quality of teacher work life can enhance teachers’ attitudinal commitment and exchange commitment. Furthermore, “independent teaching”, “administrative operation” and “social relationship” have a greater influence on attitudinal commitment while “working environment”, “further study” and “salary welfare” have a greater influence on exchange commitment.
