The personality trait is one of the key points for affecting employee job involvement . If an employee takes advantage of his/her superiority in the workplace. They not only enjoy the job, but also create efficiency in the enterprise. In firms, the sense of trust in every employees is different. Employee’s personality trait affects job involvement throughout different trust level or not, it is worth discussing research topic. The small and medium enterprise plays an important role in Taiwan economy. Therefore, the manager must lead staff well, let everyone have stronger power in the company. The objective of this study was to investigate the relationships among personality traits, interpersonal trusts, paternalistic leadership and job involvement. The research used questionnaires. First, the questionnaire adopted items that were developed by both domestic and international researchers. Next, experts assessed and modified the survey items. Then, the revised questionnaire was piloted, and had validity and reliability estimated. Finally, a valid and reliable questionnaire was compliled. Originally, 550 questionnaires were distributed, and a smaple was comprised of 428 returned questionnaires, usability rate 77%. The empirical results demostrated four findings: personality traits has a significant impact on interpersonal trusts. Furthermore, interpersonal trusts has a positive significant impact on job involvement. More importantly, interpersonal trusts yields mediate effect on personal traits and job involvement. Finally, benevolent and ethic leadership of paternalistic leadership yields moderator effect on personal trusts and job involvement.
