These research questions, with the researcher as a starting point, describes how life and volunteer experience affect the case organization’s youth volunteer leadership, as well as the correlation between the youth volunteers’ motives to participate in voluntary services, the value of the case organization, and the value of the youth volunteers. Besides looking into the case organization’s youth volunteers’ recruitment, management crises, and the corresponding strategies, the research also addresses how the case organization handles the leaving of youth volunteers. This research categorizes the development phases of the youth volunteer team into the establishment phase and stabilization phase. Having individual specific milestones and crises, both phases require different corresponding strategies to break through. The main findings are as follows: 1.The action choice of a volunteer team captain (or volunteer supervisor) is the key factor that affects the development of a volunteer team. Keys of the researcher’s actions: first, deal with problems, return to himself and the volunteer team as the starting point, and then refill the energy to restart; second, emphasize on collective action, assist the volunteer team to build consensus and take action together through a great amount of discussion with the participants. 2.The sustainable development of the volunteer team depends on the similarity of the core value between volunteer team and association. The value of the volunteer team is the extension of the value of the association. Youth volunteers look forward to having volunteer services with direction and reliable organizations that use their voluntary service. Therefore, these organizations should convey to the volunteers the values which are generated in the course of providing voluntary services and the learning platform it can offer, which not only assists volunteers in action choices, but also may become one of the motivations that attract participation from youth volunteers. 3.The recruitment target varies due to different backgrounds and networks. To cope with the recruitment crises of volunteer team in different phases, it is recommended that the organization should: develop diverse volunteer recruitment channels, eradicate reasons that impede volunteers from participating in the services, use multiple promotion strategies, look for potential volunteers to support, and flexibly adjust volunteer recruitment strategies according to different recruitment crises. 4.When it comes to managing (Chinese: 管理 “guan li”) volunteers in the “ABC’s volunteer team”, the word“管 (guan)” in Chinese means each other’s “channel for discussion”. The volunteer team captain (or volunteer supervisor) is in charge of the coordination task, which involves letting the organization and the volunteer team communicate and making the volunteer team find a balance between demands of the organization and the volunteers. The word “理 (li)” in Chinese means “understanding” each other and “organizating things”. 5.“Concentric Management”:“ABC’s volunteer team” can “choose freely” one’s role and place in the volunteer team, helping the organization to cultivate an endless supply of volunteers through a flexible and open volunteer management style, a wide range of education and training, and appropriate allocation of services.
