Abstract
This study is taking the teachers of the public junior high schools in Pingtung County as the research targets and the study investigated the relationship among the principal’s visionary leadership, teachers’ organizational commitment, and school competitive advantages. The purposes of this study were: 1.To investigate the current situation of the junior high school teachers’ perceptions of the principal’s visionary leadership, teachers’ organizational commitment, and school competitive advantages in Pingtung County. 2.To understand the differences in the perceptions of the principal’s visionary leadership, teachers’ organizational commitment, and school competitive advantages of junior high school teachers of different backgrounds in Pingtung County. 3.To probe into the related situations among the principal’s visionary leadership, teachers’ organizational commitment, and school competitive advantages perceived by the junior high school teachers in Pingtung County. 4.To analyze the prediction ability of the principal’s visionary leadership, teachers’ organizational commitment, and school competitive advantages perceived by junior high school teachers in Pingtung County. 5.To give related suggestions according to the research results and these suggestions could be taken as reference materials for the administrative operation of school. Besides, these concrete suggestions could be the reference materials for the operation of Pingtung County's junior high school principal’s visionary leadership, teachers’ organizational commitment, and school competitive advantages, and other academic researches.
The study has taken the related documents as a reference to build up the theories and the frame of researches and then designed the research tools. The study has also taken the questionnaire survey to investigate, and there were 635 junior high school teachers in Pingtung County as the targets of the survey. As a result, there were 585 valid questionnaires returned, achieving a valid return rate about 92.12%. The testing tool sincludes the “Questionnaire of Principal's Visionary Leadership”,“Questionnaire of Teachers’ Organizational Commitment”, and “Questionnaire of School Competitive Advantages”. The data of valid samples were analyzed by means of descriptive statistics, t-test, one-way ANOVA, Pearson product-moment correlation, canonical correlation and stepwise multiple regression. After the analysis, there were some conclusions made as following:
I. The state of junior high school teachers for the principal’s visionary leadership was above average. The perception of“vision's developments and advertisement” wasrelatively higher.
II. The state of junior high school teachers for teachers’ organizational commitmentwas above average. The perception of“intention to stay” was the highest.
III. The state of junior high school teachers for the school competitive advantages was above average. The perceptions of“organizational advantage” were thehighest.
IV. Teachers who have served above 21 years, 51 years and older, serving as a director,and in more than 49 classes in town area had higher perceptions of the principal’s visionary leadership.
V. Teachers who were serving in the male principal schools, served above 21 years, 51 years and older,serving as a director or team leader, and in more than 49 classes in town area had higher perceptions of the teachers’ organizational commitment.
VI. Teachers who were serving in the male principal schools, served above 21 years, 51 years and older, serving as a director or team leader, and in more than 49 classes in town area had higher perceptions of theschool competitive advantages.
VII. If principal’s visionary leadership was more positive, teacher’s perception of the organizational commitment would be better.
VIII. If teacher’s perception of the organizational commitment was more positive,
the school competitive advantages would be better.
IX. If principal’s visionary leadership was more positive, the school competitive
advantages would be better.
X. Although the principal’s visionary leadership and “organizational identity” of teacher’s perception of the organizational commitment are both essentials associated with school competitive advantages, but of the two the latter is far more important than the former.
XI. Principal’s visionary leadership and teacher’s perception of the organizational commitment had significant prediction ability of school competitive advantages, and “organizational identity” could predict school competitive advantages most.
Based on the results of the research, some suggestions for principal's visionary leadership, school administrative organization and future study were proposed.
