If only the concept of energy management has been adopted, which includes physical, emotional, mental, and spiritual energies, into their daily lives, it would certainly enhance their mental capacity to handle changes in environmental conditions. Therefore, this study aimed to examine the source and the positive and negative influences of the role stress of medical staff. It also explored the model of energy management as well as the relationships and effects among role stress, energy management, and job involvement. Qualitative method was used in this study and semi-structured approach was utilized to interview eight medical staffs recruited from a medical center in southern Taiwan. The finding of this study was that among all sources of role stress, medical staffs suffer the most stresses from role overloading stress, which was followed by role conflicting stress. The positive influence of role stress is that it could motive the medical staffs to learn new things, enrich themselves, and enhance achievement; and the negative influence is that it could also result in mental and emotional depressions. As for the model of energy management, different work style and age showed different preferred model of energy management. Also, medical staffs had shown great job involvement in mental energy, and also had a feeling toward meaningful and spiritual satisfaction with their job tasks in spiritual energy. Moreover, role stress had negative effect on job involvement, whereas energy management had positive impact on role stress and job involvement. Therefore, the implication of this study is that the hospital should provide relevant healthcare courses, energy management seminars as well as set up social activities and time for the staffs, which lead to reduce role stress, enhance energy management, and improve job involvement.
