Description
Summary:碩士 === 國立中興大學 === 企業管理學系所 === 105 === Mentoring system has been receiving more and more attention in academia and industry because the one by one’s guiding and training matters can let new comers know the rule of company and job content as soon as possible and it also reduces the training cost, that’s why improving mentoring function better becomes a very important managerial issue. Previous studies about mentoring function concerned on protégés’ learning, psychological expectations and work attitudes and so on, fewer studies focus on aspect of mentors to discuss how to improve mentoring function. There are differences between this study and the others in the past, we discuss how mentor’s spontaneous motivation affects mentoring function. On the other hand, this study thinks that between mentor’s prosocial motivation and mentoring function are interfered by different scenarios, this study claims servant leadership has positive moderating effect between both of them. Eventually, discussing about how mentoring function affects new comers’ turnover intention. Hemodialysis centers of a renal service company was investigated in this study. We collected data from mentors and protégés which is a dual questionnaire to avoid common method variance (CMV). It was released to a total of 122 in Taiwan and obtained 101 valid observations. According to the results of path analysis, we found that the better relationship between mentors'' prosocial motivation and mentoring function, the turnover intention of new comers (protégés) will be reduced. The finding of this study makes up for the academic gap seldom analyzed mentoring function by aspect of mentors and bringing a new point of turnover issues which is what industries focus on.
