Nevertheless, pension reform has a tremendous impact on civil servants’ welfare, and its uncertainty could lead to inconsistent cognition of the organizational change among the members, which would affect their job involvement. This study aimed to explore the relationship between firefighters’ cognition of organizational change (i.e., pension reform) and their job involvement, and to examine psychological contract (both breach and violation) as a mediating mechanism for this relationship. A total of 465 valid participants were sampled from local Fire Departments in the Southern area of Taiwan. The questionnaire includes five components: organizational change scale, psychological contract breach scale, psychological contract violation scale, job involvement scale, and demographic variables. Data from the survey were analyzed using SPSS 21 and Mplus 6, including descriptive statistics, t-test, Pearson’s correlation analysis, and structural equation modeling. The results indicated: 1. psychological contract breach mediated the relationship between organizational change and job involvement; 2. psychological contract violation didn’t mediate the relationship between organizational change and job involvement; 3. there was no significant relationship between organizational change and job involvement; and 4. firefighters who had worked longer tended to have a higher level of job involvement.
