Summary:碩士 === 國立東華大學 === 企業管理學系 === 107 === Work engagement has received an increasing interest due to its great importance to other personal and organizational outcomes. Therefore, to explore further determinants that help trigger work engagement is crucial for both practitioners and researchers. Drawing from two theoretical lenses (social exchange theory and job demands-resources model), this present study aims to investigate the mechanisms and the boundary conditions for leader member exchange-work engagement relationship. Specifically, we theorize and examine whether LMX leads to work engagement through job crafting and whether psychological capital (PsyCap) moderates this relationship. A cross-sectional study using a survey- based and self-reported design on 220 employees in Vietnam. We used regression analysis to analyze the survey data, our results show that leader-member exchange (LMX) is related to job crafting, which in turn positively influences work engagement. This highlights the role of LMX and job crafting in boosting work engagement. Job crafting acts as a partial mediator on LMX- work engagement relationship. In addition, the result confirms the moderating impact of PsyCap on the relationship between LMX and job crafting. This study has important implications for HRM in implementing practices to promote work engagement in the workplace.
