Summary:碩士 === 國立中正大學 === 勞工研究所 === 92 === Abstract The purpose of this study is to examine the role of employees’ work involvement and organizational commitment on the responses to organizational change (ROC). This study employ triangulation methodology which include literature review, and in-depth interview, then conduct a large scale survey. 435 samplings were employed in a research setting, Taiwan Sugar Corporation(TSC), which continuously launched large scale organizational change during the past three years . The findings show as follow(1)Organizational commitment has no mediating effect on ROC.(2)Work involvement has partially mediating effect.(3)Organizational commitment has buffered effect.(4)Job involvement has facilitated effect.(5)Job security affects appraisal of threat.(6)Work condition and empowerment are both affect appraisal of ability.(7)Employee behave constructively when perceive no threat about organizational change , likewise. Employee behave actively when with sense of capability.(8)Over half employees worry about promoting privatization.Both theoretical meaning and practical values of the empirical findings are discussed.
