First, gender discrimination is used in the organization, and examines the relationship between gender discrimination and organization-based self-esteem. And how organization-based self-esteem could influence role stress from the job. About these two parts, social support would moderate the negative relationship. Then this study would investigate how role stress influences employees’ attitude and behavior that they perform in the organization. Behavioral variables include organizational citizenship behavior, emotional display, and withdrawal behavior. Attitudinal variable is organization commitment, and further analyze its mediating effect between role stress and the behavioral variables. Data are collected from 463 employees in the bank by the questionnaire. This study utilized the hierarchical regression analysis method to analyze the relationships of every variable. The research finds that gender discrimination in the organization has negative influence on organization-based self-esteem. Organization-based self-esteem has negative influence on role stress. And further social support has moderation in these two parts. Role stress has partly influences on organization commitment. Organization commitment also has partly influences on the behavioral variables. About the mediating effect of organization commitment, the research finds that role stress through the mediating effect of organization commitment has partly influences on the behavioral variables. Based on the results, some suggestions would be offered for practice and academic field.
