Variables such as personal characteristic, attitude and perception of the reform, prior commitment were tested as determinants to future retention. A closed questions questionnaire was distributed to the every staff working in armed forces hospitals. Considering the number of staff was big, the Tri-Service General Hospital was the only studied site where questionnaires were distributed to random samples. Survey was conducted from December 13, 2006, to November 20, 2007. ,A total of 2,160 (98.2%) out of 2,200 questionnaires replied. The effective responsive rate was 72.5 %. The findings showed that the staff reported higher level score in variables “organization downsizing function” and “the impact of organization downsizing”; lower level score in “the evaluation toward the organization downsizing”. Comparing to other studies, the staff in armed forces hospitals have a higher level of job satisfaction (average score: 3.20) and higher retention rate (65.8%). “The work year in the military”, “rank”, “perception toward organization downsizing” and “the evaluation toward the organization downsizing” were important factors positively related to “job satisfaction” and retention rate. However, variable“the impact of organization downsizing” was negatively associated with “job satisfaction” and retention rate.
