Summary: | 碩士 === 國立彰化師範大學 === 人力資源管理研究所 === 96 === The study aimed at teams in high-tech industry and objectives of the research were as following to explore. First, the effect of team leader’s LMX on team-member’s creativity. Second, the mediating role of intrinsic motivation and team collaborative problem solving norms. Third, the moderating role of team collaborative problem solving norms. In this study, the target samples were selected by works teams from 120 companies, and 150 teams were purposively sampled. Each work team was through random sampling and had to fill out four questionnaires (one for team manager and three for team members), and 74 valid samples of teams were collected. The valid samples collected were empirically analyzed using method of descriptive statistics, confirmatory factory analysis, within group inter-rater reliability (rwg(j)), and hierarchical linear modeling. The findings reveal, in high-tech industry, individual-level LMX has a positive effect on intrinsic motivation and creativity, and intrinsic motivation also has a positive effect on creativity; moreover, intrinsic motivation has a partial mediation effect on individual-LMX and creativity. About team-level aspect, team-level LMX has a positive effect on team collaborative problem solving norms. About cross-level aspect, team collaborative problem solving norm has a cross-level direct effect on creativity; moreover, when team collaborative problem solving norm is high, it would increase the positive effect of individual-LMX on creativity; conversely, it would lessen the positive effect of individual-LMX on creativity. According to the findings above, this study aims at teams of high-tech industry and the management implications are as following. First, team leaders should build up exchange relationship with members, offer object of task, performance information, and delegation to motivate members. Second, inspire teams’ collaboration for solving problem. Third, the corporations should provide members with related training about collaborative problem-solving skill and build up environment for members to get along with.
