Summary:碩士 === 國立臺南大學 === 教管所教育行政碩士班 === 96 === The purpose of the research is to explore the effects of the perceptions of elementary schools organizational justice on the intension of teachers’ work motivation and job involvement, and also to use exchange orientation as a moderating variable. This research tries to find out the moderating effect of exchange orientation on organizational justice and work motivation. The data are collected by questionnaires through cluster random sampling. The samples are the teachers of public elementary schools in Tainan. There are 498 valid questionnaires among totally returned 564 questionnaires. The data are analyzed by simple regression and hierarchical regression analysis. The findings were as follows. 1. The perception of procedural justice shows positive effects on the perception of distributive justice. 2. The perception of distributive justice shows positive effects on the intension of work motivation. 3. The perception of procedural justice shows positive effects on the intension of work motivation. 4. The intension of work motivation shows positive effects on job involvement. 5. The teachers’ transactional orientation does not moderate the relationship between distributive justice and the intension of work motivation. The teachers’ transactional orientation does not reinforce the effects of distributive justice on the intension of work motivation. 6. The teachers’ relational orientation moderates the relationship between procedural justice and the intension of work motivation. The teachers’ relational orientation reinforces the positive effects of procedural justice on the intension of work motivation. Finally, several specific suggestions based on the research findings are proposed to school administration system and the further studies in the future.
