Summary: | 碩士 === 輔仁大學 === 餐旅管理學系碩士班 === 107 === This research aims to explore the relationship among psychological capital(confidence, optimism, hope, resilience), job involvement and job performance of the five-star hotels in Taiwan. It also examined the moderating effect of organizational climate on the relationship between psychological capital(confidence, optimism, hope, resilience) and job involvement as well as job involvement and organizational climate. In-depth interviews were applied to this research in order to develop the questionnaire. Questionnaire survey method was used to collect data through convenience sampling. The samples of this research are employees who have worked in the five-star hotels in Taiwan for 1 year at least. A total of 610 questionnaire was distributed to staff, and 480 valid questionnaires were received, with a response rate of 78.7%. The results suggested that psychological capital(confidence, optimism, hope, resilience) has positive impact on job involvement;job involvement has positive impact on job performance; psychological capital(optimism, hope, resilience) has positive impact on job performance;job involvement has mediating effect between psychological capital(optimism, hope, resilience) and job performance;organizational climate has moderation effect on the relationship between psychological capital(confidence, optimism, resilience) and job involvement.The findings from this research are expected to provide practical strategies for five-star hotels.
